Pay fairly, tell them they matter, and give them somewhere to grow. People don't quit jobs, they quit dead ends.

Pay at or above market, reviewed each year. Real, specific appreciation when they earn it. A path: more skill, more authority, more pay, in a sequence they can see.

The thing nobody admits

Most great employees leave because the owner is the worst person they work with. Look in the mirror. If you'd hate working for you, fix that before raising pay.
