Cannot find experienced HVAC techs, what actually works?

Been trying to hire a senior tech for 6 months. Zero good candidates. What are you doing?

The good ones are not on Indeed. They are working somewhere and semi-happy. You have to recruit, not post. Ask your parts counter guys who the best techs in town are. Take those techs to lunch. Even if they say no, they know someone.
Pay 10% above the top of the market for the top of the market. A $38/hr tech who runs $600k/yr in revenue costs less per revenue dollar than a $28/hr tech running $350k.
Second, grow your own. Hire two green apprentices this year and put them on a documented 3-year path. In 24 months you have the tech you cannot hire.
